Defense Contractors Are Poaching Engineers From Tech and Auto: Here's Why the Shift Is Accelerating
Defense manufacturers are winning a talent war against traditional tech and automotive industries, pulling thousands of skilled engineers into weapons development and autonomous systems. Rheinmetall, Europe's largest defense contractor, received 257,000 job applications globally last year, up from 180,000 in 2023, and is on pace to clear 275,000 by the end of 2026. Meanwhile, Anduril, a Silicon Valley defense startup, is filling roughly 2,090 open roles worldwide, with 736 posted in the last month alone.
Why Are Defense Companies Suddenly So Attractive to Engineers?
The shift reflects a fundamental change in how engineers view defense work. The war in Ukraine reshaped public perception almost overnight. Monica Wertheim, Rheinmetall's head of global human resources operations, noted that the company's reputation shifted from one some job seekers questioned to one they now actively pursue, a direct consequence of the company's role supplying Ukraine. Beyond geopolitics, younger workers who once avoided defense on ethical grounds now weigh it against a labor market where stability and skills development rank above fast-paced growth as top priorities, according to Deloitte's 2026 Gen Z and Millennial survey.
Capital markets have followed the same path. The European Union's Defence Readiness Omnibus, formalized through a June 2025 Commission Notice, clarified that defense activities can now qualify for ESG-linked financing provided they exclude prohibited weapons and meet transparency requirements, reversing years of exclusion from sustainable finance frameworks. This regulatory shift matters for hiring because it signals that defense work is no longer considered ethically incompatible with responsible investing.
Where Are These Workers Coming From?
Germany's automotive sector provides the clearest example of the talent drain. The country's auto industry employed around 725,000 people by the end of 2025, a 6.2 percent drop from the year before and the lowest figure in fourteen years. Since 2019, the industry has lost roughly one in seven jobs, and the German Association of the Automotive Industry now projects up to 225,000 more positions could disappear by 2035.
Rheinmetall is absorbing a meaningful share of that displaced workforce directly. The company plans to advertise roughly 8,000 jobs in 2026, about 8 percent more than last year, with half of those newly created rather than backfilled. The conversions are sometimes literal. Rheinmetall transformed Pierburg GmbH, a longtime automotive supplier in Berlin-Wedding, into Rheinmetall Waffe Munition GmbH, phasing out car parts production in favor of machining artillery shell casings, a transition completed by mid-2026.

In the United States, the pull is coming from a different direction. Defense tech firms including Anduril, Shield AI, Saronic, and Chaos Industries have collectively raised billions in fresh funding, with manufacturing-focused defense investment reaching 4.7 billion dollars across 39 deals in 2025. Anduril alone carries a valuation of 30.5 billion dollars, and its total compensation packages reach as high as 340,000 dollars for senior engineering roles.
How Are Defense Startups Competing for Talent?
Recruiters describe the effect as "prime-poaching," with engineers leaving established contractors such as Lockheed Martin for faster-moving startups. Defense hardware companies now post about 50 percent more unique roles per company than software startups, a reflection of how much more staffing a physical product line requires beyond code. The roles span multiple disciplines:
- Embedded Systems: Embedded firmware engineers who design the software running on defense hardware
- Mechanical Engineering: Mechanical engineers developing physical components and systems
- Field Operations: Forward-deployed engineers who work directly alongside military end users

One notable advantage these firms hold over traditional primes: most open roles do not require an active security clearance on day one, with sponsorship happening after hire. This workaround matters because processing times for a Top Secret clearance now stretch to roughly nine months.
What Does This Mean for Defense Innovation?
The U.S. Air Force has recognized the importance of this talent pipeline. The service announced the selection of five companies that will develop autonomous aircraft for the Air Force's Collaborative Combat Aircraft (CCA) program: Boeing, Lockheed Martin, Northrop Grumman, Anduril, and General Atomics. The CCA program aims to create uncrewed, relatively low-observable aircraft that can escort or coordinate with crewed aircraft, aiding on missions such as electronic warfare, suppression of air defenses, communications, or as a flying extra magazine of weapons.
The scale of this investment underscores why talent recruitment has become so competitive. The USAF requested 5.8 billion dollars for CCAs over the next five years, with 392 million dollars for fiscal 2024. Air Force Secretary Frank Kendall said in 2023 that 1,000 CCAs would be a "working number" or initial request, but added that the ultimate number could double that.
